Mračna trijada u poslovnom kontekstu: predikcija predanosti zaposlenih

Sažetak


Sklonost ka socijalno averzivnom ponašanju, karakteristična za osobe sa izraženim osobinama mračne trijade, u poslovnom okruženju povlači za sobom niz ponašanja koja –neposredno ili odloženo- štete ostvarenju postavljenih ciljeva i misije organizacije. Nasuprot tome, predanost zaposlenih je protektivni faktor produktivnog poslovnog ponašanja.  Osnovni cilj ovog istraživanja je bio da ispita doprinos osobina mračne trijade u predikciji četiri različite mete predanosti: organizaciji, karijeri, profesiji i kolegama. Drugo, interesovalo nas je da li pozicija u hijerarhijskoj strukturi organizacije (rukovodilac ili izvršilac) i vlasnička struktura (državno ili privatno vlasništvo) imaju moderatorski efekat na prediktivni odnos osobina mračne trijade i meta predanosti. U tu svrhu ispitano je 210 zaposlenih žena i 140 zaposlenih muškaraca (prosečne starosti 40 godina) iz državnih (41.4%) i privatnih (58.6%) kompanija iz Vojvodine i Beograda. Mračna trijada je merena upitnikom SD3 a predanost je merena prema modelu Klajna i saradnika, tako što su četiri iste stavke Likertovog tipa primenjene za merenje četiri različite mete predanosti.  Osobine mračne trijade imaju značajnu, ali relativno slabu prediktorsku moć u odnosu na sve ispitivane tipove predanosti. Psihopatija i makijavelizam deluju kontraproduktivno, primarno na predanost koja podrazumeva grupne ciljeve i interakcije (predanost organizaciji i kolegama).  Umereni narcizam je poželjna osobina, u uslovima kada se podudaraju lični i organizacioni ciljevi (predanost profesiji i karijeri). Moderatorske varijable imaju efekta samo na predanosti organizaciji i profesiji koje su vezane za narcizam. Ovaj  efekat je izraženiji kod zaposlenih u privatnim kompanijama i kod izvršilaca. Istraživanje je doprinos pokušaju mapiranja savremene nomološke mreže (kontra)produktivnog ponašanja na radu.
